ارائه مدل شایستگی مدیر ارشد دیجیتال به عنوان حکمران تحول دیجیتال در سازمان

چکیده

در عصر حاضر، سازمان‌ها درک کرده‌اند که بدون استفاده از فناوری‌های تحول‌آفرین و رویکردهای نوین کسب‌وکار، امکان بقا نخواهند داشت. تحول دیجیتال مفهومی است که با وجود مطرح‌شدن در ابتدای این دهه، به‌سرعت در ادبیات سازمان‌ها جایگاه مهم و استراتژیکی پیدا کرده است. بررسی ابعاد تحول دیجیتال در مدل‌ها و چارچوب‌های این حوزه نشان‌دهنده آن است که حکمرانی تحول دیجیتال به‌ معنای هدایت و برنامه‌ریزی تحول دیجیتال، یکی از مؤلفه‌های ثابت و تأثیرگذار در تحقق اهداف این تحول است. با وجود این، در مبانی نظری این حوزه، تبیین ابعاد حکمرانی تحول دیجیتال و ویژگی‌های حکمران تحول دیجیتال در سازمان به‌صورت نظام‌مند صورت نگرفته است.
جایگاه «مدیر ارشد دیجیتال» مفهومی است که هم در حوزه کسب‌وکار و هم در حوزه پژوهش‌های آکادمیک از آن به‌عنوان حکمران تحول دیجیتال یاد می‌شود. با وجود اهمیت این جایگاه در موفقیت برنامه‌های تحولی سازمان و نیز مطرح‌شدن این جایگاه در ساختار بسیاری از سازمان‌ها، مدلی همه‌جانبه برای تبیین شایستگی‌های آن معرفی نشده بود.
در این مقاله به‌منظور بررسی شایستگی‌های مورد نیاز مدیر ارشد دیجیتال (به‌عنوان اساسی‌ترین سازوکار حکمرانی تحول دیجیتال)، از استراتژی دومرحله‌ای برای تبیین مدل شایستگی استفاده شد. در گام نخست، با روش فراترکیب، ابعاد این شایستگی و نیز شایستگی‌های مدیر ارشد دیجیتال شناسایی شد و پس از ایجاد مدل شایستگی، با هدف اصلاح و تکمیل مدل استخراج‌شده از فراترکیب، از مصاحبه خبرگان استفاده شد تا مدلی برای شایستگی مدیران ارشد دیجیتال تبیین شود. در نهایت، مدل مذکور با ۷۱ شایستگی در چهار بُعد «خصیصه‌های فردی»، «مهارت‌های حرفه‌ای»، «دانش کسب‌وکاری» و «دانش فنی» تبیین گردید. خصیصه‌های فردی و مهارت‌های حرفه‌ای محل اجماع این موقعیت شغلی با اکثریت مدیران ارشد این سطح هستند، اما نکته تمایز شایستگی‌های مدیر ارشد دیجیتال در سطح معلومات فنی و شناخت گسترده وی از فناوری‌های دیجیتال است. مدیران ارشد دیجیتال گستره وسیعی از معلومات فنی و کسب‌وکاری نیاز دارند تا شایستگی حکمرانی تحول دیجیتال سازمان را داشته باشند.

In this digital age, companies figured out that without using digital technologies and disruptive mindsets, they cannot survive. Digital transformation is the solution to many of organizational strategic problems in this age. Studying digital transformation elements has shown that governing this tremendous change is one of the most important factors for succeeding in this transformation. But there is a lack of conceptualizing for digital transformation governance.
Role of the Chief Digital Officer is the most referenced organizational position for managing and governing the digital age disruption. But there wasn't a competency model for recognizing a good CDO in academic literature.
In this paper, we used two steps research method for development of a competency model for CDO. At first a meta-synthesis method was used to develop the first version of the competency model. After that, through expert interviews, this model was checked and improved so, at the end of two phases, a competency model for CDOs was introduced. It has 71 competencies in 4 categories. "Personal traits", "professional skills", "business knowledge" and "technical knowledge". The first two categories have many similarities with other c-suits, but the knowledge of digital technologies and understanding the use of them in business functions is the point of differentiation with other senior managers
